Implementing Metrics Is Connected But Separate from Choosing Management Style, Company Culture, and Incentives


More often than not in traditional management consulting engagements involving operations, there is usually room for setting up or revising goals, metrics & reporting, and service level agreements. Depending on the phase of development of a company (often couched as Stage 0 [Ad-Hoc], Stage 1 [Functional], Stage 2 [Intrabusiness Cross-Functional], etc. maturity levels by a consulting firm), the next higher-level of metrics and reporting may apply and be a goal for the client organization to strive for.

Where management has to be somewhat careful about applying metrics, however, is how people and company culture play a role in getting everything to work together right.

To put a finer point on things, one can put in place a perfectly appropriate set of metrics and reporting systems for a company yet miss the boat completely on a management-level as to how the results should be applied because of the culture.

As an example in sales operations, I have frequently seen a competitive environment laid out. People's individual performance levels are exposed, and poor performing people are weeded out. This environment can work out in some cases. On the other hand, in a collaborative engineering or product development environment, cooperation may be encouraged.

On a related topic, a friend of my wife and I, Dr. Uri Gneezy at the University of Chicago, has some great research on the relationship between competition and gender. From the research summary:

Gneezy suggests that CEOs creating incentives in their firms should be aware that making the internal environment more competitive might create a bias that helps men, while putting women at a relative disadvantage.

My take on applying this type of research would be to recognize and raise one's sense of awareness to the environment one is implementing metrics in. Although metrics may be encouraged to be tracked to an individual-level doesn't automatically equate to that the environment has to be a competitive one. Choosing a collaborative versus dictatorial management style that is compatible with the desired company culture is a separate choice from metric implementation.

Exotic Vacations - Roughing It In Style

You've seen the Expedia.com commercials with the couple
in the beachside bungalow with mosquito nets... and the thought
of going on vacation to stay in a tent gives you the creepy crawlies
already.

Not to worry, you won't need a sleeping bag and a bottle of Off! for
this exotic vacation. When was the last time you stayed in an
air-conditioned, 790 square-foot tent with wooden floors,
embroidered interior canopies, private gardens, outside deck for
sunbathing, king size four-poster bed, freestanding roll top bath
and separate shower? And just to make sure you don't feel like
you're "roughing it," your tent comes with a DVD player and minibar.

It's seems contradictory that the words "luxury" be used to
describe a tent but at the Oberoi Vanyavilas, located between
the Aravali and the Vindhya mountain ranges in South-Eastern
Rajasthan, India, the concept is far from novel.

Nestled among 20 acres of landscaped gardens, lemon and
mango trees, and lakes and fountains, are 25 tents, bordering
on one of the most extraordinary wildlife reserves in the world,
Ranthambore National Park and Tiger Reserve, which is home
to the majestic Indian tiger, as well as deer, leopard, and crocodile.

Now, before you think that this is an isolated retreat, consider
the fine dining options and extensive spa services available. In
the Dining Room and Inner Courtyard, Executive Chef Saurav
Banerjee and Indian Master Chef Arjun Singh Yadava present an
impressive spread of Western, Thai and Indian cuisine from a
revolving menu.

The exquisitely decorated restaurant features hand painted
frescoes of flowers and animals by the celebrated miniaturist
Mohan Singh Kumawat. Outside is the walled terrace of the
Inner Courtyard which is lit at night by a massive log fire
(camp fire songs optional).

As with any quality resort, there is a spa, where you'll find
steam rooms, showers and private therapy suites and a long
menu of spa treatments, massages, facials, manicures and
pedicures. Try the stimulating Indian Spice Wrap and a
delicious Orange Wrap. All the massage and aromatherapy
treatments are aimed at relieving stress and promoting a
deep sense of relaxation and well-being.

For fitness buffs who can't miss a workout, there is an
exercycle, rowing machine, steppers and a treadmill, as
well as an outdoor heated pool.

All I can do is sigh. What a beautiful way to spend a
summer vacation.

Military Transition or Lifestyle Adjustment - Part 1

Recently I ran across a civilian gentleman that asked,"How can
military transitioning can be complicated for a person
leaving the military?" Basically, he wanted for me to
define the term military transition to where he could
relate and understand the process. "It's just changing jobs,
right?", he asked.

Before I began explaining the process, I made sure that
he realized that the transitioning process we were addressing
could apply to police officers, firemen, EMTs, and any other
job that has it's own lingo and culture.

In addition to the above occupations, a person who serves as
a teacher, a professor, a lawyer, an attorney, a public
official and every occupation you can think of goes through
some sort of transition once they no longer perform their
primary occupation.

We inevitably become like the people we work with and adopt
the thought process for that particular field. This thought
process then becomes a part of our lifestyle, identity,
vocabulary, and reasoning. The power of the thought process
and transformation of our identity in relation to our occupation
is underestimated. To put this theory to test, imagine taking a
30 day vacation and see how you feel by the 21st day. How
would your first day back to work feel? It takes 21 days
to acquire a habit.

Once we separate ourselves from that occupation, our identity
is tested. Once we leave or change occupations, we undergo a
self-discovery phase with our identities and experience an
identity transformation process. There are several events that
can kick off a self-discovery process within us (i.e. new job,
new location, new career field, marriage, divorce, etc).

A transition is just that, a transition. Ask any retiree
(civilian or military). Amazingly so, a person leaving the
military not only goes through a transition with an occupation,
they go through a lifestyle transition as well. Then if the
person relocates, there's a host of transitions occurring
simultaneously. All of these changes can cause sensory overload
if the person isn't prepared for the transition. (Hopefully this
analogy helps someone who hasn't served in the military understand
that military transitioning is a combination of transitions).

Over the past year, I'm really glad to see more supporting
websites and businesses online for military transitioning.
There was a need and the need for military transitioning
services will increase with our brothers and sisters returning
from war. Some say there isn't a war going on. If there is
blood being shed, that spells war to me and many others.


Food For Thought:


The lifesyle transition a military person experiences is the
transition of living within the civilian society. Our military
communities are very close knit. Imagine a base or post being a
little city with a population of approximately 2000 or less. A world
within a world, a microcosm in a macrocosm.

Transitions to Ponder:

1. Going from elementary school to junior high.
2. Going from junior high school to high school.
3. Going from high school to college.
4. Graduating from college and entering the work force.
5. Leaving home.
6. Going from single to married.
7. Going from childless to having children.
8. Watching children grow up.
9. Watching children leave home.
10. Going from a full nest to an empty nest.
11. Retirement, etc...
12. Leaving the earth plane as a living being.

Transitions are inevitable. That's living life.

Hyundai Santa Fe review: Style and substance

Hyundai says that it is unlikely to bring the new Santa Fe to India, but that doesn’t really come as a surprise. With pricing that matches luxury car levels, a mass market badge on the nose, and only space and roominess to play up as an advantage, Hyundai actually discontinued the Santa Fe in India after selling it here for two generations. But with the Ioniq 5 having sold 1,100 units and the Tucson getting more and more popular, is this a mistake on Hyundai’s part? Let’s take a closer look.

Hyundai Santa Fe exterior design

This new, more outdoors-oriented Santa Fe with its chunky look and more luxurious cabin is certainly more revolutionary than evolutionary. Although the new lines and fresh details impress, it seems like the design and concept stem from a blank sheet of paper rather than any previous Santa Fe. The nose is almost block-like, with ‘H’ pattern LED headlights – just like the Exter. It gets active vents that help it achieve an impressive drag coefficient of 0.29, and what also works well are the bulky and chamfered wheel arches. 

 

In profile you also see plenty of elements that are similar to the Land Rover Defender. This is especially true of the blacked-out pillars and the ‘floating’ roof finished in body colour. Interestingly, there’s a step hidden inside the pillar, right above the rear tyre, so you can easily climb up and clean the roof. Wonder if you can store a micro fibre cloth? While the nose and the profile work pretty well, walk around to the rear of the SUV and the Santa Fe has a very van-like treatment. Yes, the simplicity of the design works from afar, however, get closer and the oversized logo, model name and block-like design don’t really impress.

On the inside, most versions of the Santa Fe come with up to three rows of seats, but the 1.6 hybrid we are driving gets only two. While the cabin is extremely long, it isn’t very wide. The look and feel of the dash also borrows heavily from Land Rover and Range Rover. The steering, in fact, looks like it could have come directly from a Land Rover parts bin, and this is also true of the treatment of the top of the dash and the glovebox.

Easily one of Hyundai’s best SUV cabins, but there’s also plenty of Land Rover here.

What’s clear, however, is that the cabin works; it’s comfortable, quality levels are good and like all Hyundais, the Santa Fe comes with plenty of comfort enhancing, clever and cool features. The driver’s seat is easily adjustable and while the quality of the steering can’t quite match that of the original, the dash is beautifully built and material quality is good enough to make this one of the nicest Hyundai’s I’ve been in. I particularly like the raised and boxed in central console with its twin charging pads. There’s also loads of storage, both above and below the central console, and what I especially like is the beautifully curved instrument panel and touchscreen, which is perfectly angled for the driver. The second row seats are also comfortable. Set at a height with theatre seating, the view out and back support is good, and while the bench could have been more accommodating and longer in squab, it is a comfortable place to be. The boot opening is wide too and easy to load and load up.

Hyundai Santa Fe driving

The Santa Fe is an extremely relaxing car to drive. Part of this is down to the position of the driver’s seat: the view out and how easy it is to access the steering wheel. What also works well is the fact that the controls are nicely weighted and the electric boost from the hybrid system makes taking off from rest feel effortless.

Steering is very similar to Land Rover design.

The strong hybrid system that powered the Santa Fe we were driving blends a 1.6-litre turbo-petrol engine with an electric motor. With 180hp and 265Nm of torque, this front-wheel drive version pulls forward comfortably at most speeds. Performance isn’t electrifying, pun intended, and this isn’t an SUV for those interested in speed and performance.

While initial responses and acceleration are good, the 1.6 hybrid can’t sustain the thrust as you pull it harder. Sure, power delivery when the turbo chimes in is good, but keep your foot down after and performance flattens out, and the engine sounds strained. While gearshifts are smooth and imperceptible for the most part, acceleration is only good for a 0-100 time of 9.5 seconds, not something to write home about.

Gear selector has a nice chrome finish. 

The Santa Fe is also not an SUV that likes to be hustled. The tall stance, relatively narrow track and long wheelbase mean you need to use progressively more lock on tighter corners; drive it hard and it’s clear you are giving the chassis too much to do. Ride quality, however, is pretty good, with it being supple and soft initially and soaking up most bad sections nicely. There is a bit of up and down movement at speed, and sharp edged-bumps do register with a thud.

Hyundai Santa Fe verdict

It’s a relaxed and easy going SUV to drive.

On the face of it this looks like the perfect SUV for India: big, comfy, available with an efficient hybrid powertrain, a unique identity, looks that are appealing and a genuinely nice cabin. Yes, more performance would have been nice and it doesn’t have a sporty bone in its body, but this isn’t a car you buy to howl around corners in. So while on the one hand you could look at the seven-seater version as a left field alternative to something like a Toyota Fortuner, are Indian car buyers ready to pay upwards of Rs 50 Lakh for a Hyundai? On the basis of how well the Hyundai Tucson and Ioniq 5 are doing, the answer could be yes.
