Small firms and nonprofits like KPCC struggle with technology's diversity problem

KPCC recently reported on the tech world’s diversity problem. Technology firms face challenges in hiring diverse staffs of its coders, web developers and software engineers.

It’s also a challenge at nonprofits such as Southern California Public Radio,  parent of 89.3 KPCC, which has always sought to build a staff that reflects the region it serves. The section of that staff that develops the KPCC app and makes its website run is all white and mostly male.

But a small talent pool means the diversity challenge is even greater for nonprofits and even smaller tech firms.

“The first problem is that all of the people working for me are male,” says Alex Schaffert, the one female on KPCC’s tech team.  “I’m kind of focusing on maybe getting another girl into the mix.”

Schaffert can use the term “girl” because she happens to be the leader of the tech team:  KPCC’s Managing Director of Digital Strategy and Innovation. 

Why diversity is important

Schaffert recently launched the topic of diversity – or lack thereof – at a weekly meeting of her team. She expected a “stilted and awkward” discussion from the five white men on her team, but a few of them didn’t hold back.  

“Not having diversity represented on the team leaves us more susceptible to circular thinking and everyone sort of verifying each other's assumptions,” said Joel Withrow,  who was serving at the time as KPCC’s Product Manager. “It impacts the work. It limits what you’re able to build.”

Sean Dillingham, KPCC’s Design and Development Manager, said living in a diverse community is what attracted him to Los Angeles, and he wants diversity in his immediate work team, too.

“When I look at other tech companies, I will often go to their ‘about us’ page, where they’ll have a page of photos of everyone, and I am immediately turned off when I just see just a sea of white dudes, or even just a sea of dudes,” Dillingham said.

Big competition, small talent pool

Dillingham and Schaffert are currently recruiting heavily to fill two tech-savvy positions. When a reporter or editor job opens up at KPCC, Schaffert says close to 100 resumes come in.

"But if you post a programmer job, and you get three or four resumes, you may not get lucky among those resumes," she says. "There may not be a woman in there. There may not be a person of color in there."

In other words, the talent pool is already small, and the diversity challenge makes it even smaller. KPCC is competing for talent with Google and Yahoo and all the start-ups on L.A.’s Silicon Beach. 

Schaffert’s being proactive, mining LinkedIn and staging networking events to attract potential candidates. She’s also trying to make sure KPCC’s job descriptions don’t sound like some she's seen in the tech world.

"If you read between the lines, they’re really looking for someone who is male and is somewhere between 25-30 years old and likes foosball tables and free energy drinks in the refrigerator," Schaffert says. “So you read between lines, and you know that they’re not talking about me, a mother of two kids who also has a demanding career. They're talking about someone different.”

Pay vs. passion

Schaffert's challenges and approaches to dealing with them are similar to those of Mary Ann de Lares Norris, the Chief Operating Officer at Oblong Industries. Based in downtown Los Angeles and founded in 2006, the company designs operating platforms for businesses that allow teams to collaborate in real time on digital parts of a project.

“I think technology and diversity is tough,” Norris told KPCC.  She’s proud her company’s management ranks are diverse, but says only 12 percent of its engineers are female. “Pretty standard in the tech industry, but it’s not great,” Norris says. “We really strive to increase that number, and all of the other companies are also, and it's really hard.”

Like Schaffert at KPCC, Norris works hard fine-tuning job descriptions and communicating that her company values diversity and work-life balance. But sometimes, it just boils down to money.

"We have to put out offers that have competitive salaries,” Norris says, adding that she can’t compete with the major tech firms. "The Googles and the Facebooks of the world can always pay more than we can. So we attract people who are passionate about coming to work for Oblong.  And, of course, we also offer stock options."

KPCC doesn’t have the  stock options, but we’ve got plenty of passion. Could that be the secret recruiting weapon for both small tech companies and nonprofits?  

LinkedIn recently surveyed engineers about what they look for in an employer. Good pay and work-life balance were the two top draws. Slightly more women prioritized work-life balance and slightly more men chose the big bucks. 

Clinical Entrepreneurship professor Adlai Wertman says that, historically, nonprofits and small businesses actually had the upper hand over big companies in recruiting minorities and women.

"There’s a feeling that they’re safer, more caring environments, less killer environments, and we know that corporate America has been the bastion of white males," said Wertman. 

But Wertman says that advantage disappears in the tech world because of the "supply-and-demand" problem with talent. When big firms decide to focus on diversity – as some have recently — they have plenty of resources.

"They’re always going to be able to pay more, and in truth they’re getting access to students coming out of these schools in ways that we as nonprofits and small companies never will," said Wertman. 

Wertman worked 18 years as an investment banker on Wall Street, then left to head a nonprofit on L.A.’s skid row. Now he heads the Brittingham Social Enterprise Lab Enterprise Lab at USC’s Marshall School of Business. He believes that, early on, the big companies have the best shot attracting diverse tech talent. But in the long run, much of that talent will turn back to smaller firms and nonprofits.

"I think ultimately people vote with where they’re most comfortable, where 'my values align with my employer's values, and if I don’t feel those values align, then I’m going to leave,'" Wertman said. "Ultimately, I think, for a lot of women and minorities, there’s a lot of value alignment within communities that are doing good in the world."

Design Festival, The Setup, and Upcoming Posts

Wow, this has been a busy period. I’m just back from the Ampersand web typography conference in Brighton, and having a catch-up day in Mild Bunch HQ. Just before that I’ve been working flat out. First on Mapalong which was a grass-roots sponsor of Ampersand, and is going great guns. Then on an article for The Manual which is being published soon, and on 8 Faces #3 which is in progress right now. Not to mention the new talk for Ampersand which left me scratching my head and wondering if I was making any sense at all. More on that in a subsequent post.

In the meantime two previous events deserve a mention. (This is me starting more of a journalistic blog. :)

OSCE Mission to Montenegro clarifies role with regard to upcoming elections

PODGORICA, 4 April 2016 - In response to articles carried in various media outlets, the OSCE Mission to Montenegro would like to clarify its role regarding the upcoming elections. While the Mission has contracted an international senior-level expert to advise the State Election Commission (SEC) on their technical preparations for the parliamentary elections anticipated for this autumn, the Mission does not observe elections.

This expert is currently working with the SEC in developing training materials to be used by election commissioners for the upcoming local government election in Tivat on 17 April.

Through its senior-level technical expert, the Mission will continue its efforts in providing technical assistance to the SEC up to and including the conclusion of parliamentary elections.

The relevant institution within the OSCE responsible for election observation is the Warsaw-based OSCE Office for Democratic Institutions and Human Rights (OSCE/ODIHR). As per the OSCE/ODIHR's election observation methodology, during the deployment of an election related activity for parliamentary elections, a clear separation of mandates between the OSCE/ODIHR and the OSCE Mission to Montenegro will be maintained.

How to be notified of upcoming speaking events with civil rights heroes

My family and I are greatly interested in events featuring people who were directly involved with the Civil Rights movement, specifically the fight against segregation and racism. I am keenly aware that time is limited for hearing them speak in person, and I want my kids to be able to meet them and hear their stories.

To give you an idea of the sorts of things I mean: over the past year, we have been able to book a tour of Selma with Joanne Bland (which was an incredibly wonderful experience!), and attend a panel discussion with Bernard Lafayette and other Freedom Riders.

Aside from repeatedly doing internet searches for names of people we would be interested in seeing, is there a way for us to keep track of upcoming events along these lines that we might be interested in? We're willing to travel, so we're looking for more than local options. And if you happen to know of upcoming events along these lines, please share!

CapChat: Previewing The California Democratic Party Convention

This is a big week in the California State Legislature. We’ve reached that point in the calendar where bills must pass the house where they originated. Big items on that list are police use of force and several others.

ESSENTIAL DUTIES AND RESPONSIBILITIES: * Assist customers with onboarding by sharing information about system capabilities, how to obtain accounts and access the systems (within UTD, across Texas, and national resources), running customer’s own programs or packages software, using the batch system, and monitoring systems usage * Assist customers with porting and optimizing code including selection and usage of appropriate development tools to match application requirements with available system resources; porting code to run on HPC systems; and code optimization within the node (shared memory multiprocessing, OpenMP), across the nodes (MPI), for GPUs and similar accelerators (CUDA, HIP or oneAPI), and higher-level problem domain specific libraries (BLAS, PyTorch, etc.) * Assist customers with guidance on appropriate computing tools for general mathematical, scientific, engineering or computing tasks. Guide researchers in research management practices as described in NIST and NSF guidelines * Assist customers with troubleshooting and debugging including common issues, debugging code errors, and debugging performance bottlenecks (profiling, resource usage monitoring, benchmarking). * Consult and train HPC users about system capabilities, using HPC resources, porting and optimizing code, using packaged software, and debugging routine and complex issues * Track system usage and prepare reports that include resource consumption, what research problems are being solved using HPC resources, track publications like journal articles, conference papers, dissertations, theses, and technical presentations; prepare reports by gathering, analyzing, and reporting the data to HPCRE and university leadership MINIMUM QUALIFICATIONS: * Master’s degree in field directly related to research – Two (2) years of experience/expertise performing research relating to a specified field of study – Or equivalent combination of relevant education and experience totaling at least eight years. ADR falls to 37pc, IDR reaches 94pc

KARACHI: The country’s Advance to Deposit Ratio (ADR) has been gradually contracting and stood at 37 per cent in June, down from 41pc in December.

This was revealed in the latest issue of A.F. Ferguson & Co’s PwC Banking Publication — Road to Sustainability. This year’s release features core themes like economy, credit penetration and digital transformation, carries insights from over 25 industry leaders, over 10 local and global surveys, snapshots of over 40 international banks and over 10 geographic regions.

“Investment to Deposit Ratio (IDR), on the other hand, has surged from 33pc in 2007 to 88pc in 2023 and 94pc in Jun-24,” the publication reported. These key benchmarks, relative to certain other economies, indicate an enormous potential for credit penetration in the country, it added. There was a sharp rise in profitability on the back of higher margins and non-funded income from different avenues. However, higher tax charges triggered disproportionate moderation in baseline profitability.

The publication offered suggestions for sustained, long-term economic growth. One of the core themes discussed with industry leaders and senior professionals was the country’s economic outlook. Experts underscored the importance of addressing structural deficiencies to improve GDP growth and other key economic indicators.

Only 3pc of SMEs borrow from banks; 75pc farmers rely on informal sources for credit

“Consistent economic policies and actionable long-term roadmap of interventions were also stressed upon,” said the Banking Publication. Experts see increasing imports and consumption as harmful for balance of payments and foreign exchange reserves, it added.

“Opportunities for export diversification and import substitution are enormous, especially in agriculture and tech sectors,” said the report.

Agriculture and SMEs

According to the report, SMEs and agriculture are the backbone of the nation’s progress. “Contributing 40pc of GDP, SMEs constitute nearly 90pc of all private enterprises in Pakistan, generate 30pc in export earnings and employ one-third of the country’s workforce,” said the report. “Out of five million enterprises, fewer than three per cent borrowed from banks,” it reported.

It said around 75pc of farmers still rely on informal sources of credit. Despite its historic importance, access to affordable growth capital remains restrictive.

“Financing for these critical sectors has been declining over the years and currently stands below eight per cent of total loans,” said the Banking Publication. Lending to the private sector is at 12pc of GDP, it added.

According to the publication, deposits grew significantly by 24pc to reach Rs29.1 trillion in 2023, with a further increase of 12pc in June this year, touching Rs32.5tr.

“Advances rose by four per cent to Rs13tr, much lower than 16pc growth rate of 2022, with no further increase till June 2024,” the report added. A significant expansion of 42pc was noted in investments, which reached Rs25.6tr last year and rose by 19pc to Rs30.4tr by June this year.

Borrowings were up by 51pc to Rs11.3tr last year, and by 12pc in Jun-24.

Xbox is considering a PC gaming handheld

Xbox is exploring a PC gaming handheld, Microsoft Gaming CEO Phil Spencer told Bloomberg. In an earlier interview with IGN, Spencer had mentioned a hypothetical “Xbox gaming handheld PC device,” which now appears to be in the early research and prototyping stage.

Spencer told IGN that he liked his Asus ROG Ally, Lenovo Legion Go and Steam Deck and that local play would be important to include if Xbox were to design a handheld console. As Kotaku noted, it's not clear what unique features an Xbox handheld would bring to the table. Still, any new piece of hardware is years away, Spencer told Bloomberg.

For now, work on the Xbox app — which works on existing handhelds — would be the priority, Spencer said, admitting it leaves room for improvement.
